Perilaku Kerja Inovatif Pada Perusahaan Rintisan: Peran Kepemimpinan Inklusif, Keamanan Psikologis, dan Pemberdayaan Psikologis

Abstract


Perusahaan rintisan atau startup merupakan jenis perusahaan yang memiliki pertumbuhan pesat di Indonesia. Akan tetapi saat ini kondisi perkembangan perusahaan rintisan di Indonesia sedang berada pada kondisi yang mengkhawatirkan dan banyak menghadapi ancaman kegagalan. Oleh karena peran besar perusahaan rintisan sebagai penunjang pertumbuhan bisnis di Indonesia, penelitian mengenai perilaku karyawan perusahaan rintisan menjadi penting dilakukan untuk mendukung keberlangsungan organisasi. Diduga bahwa ketika seorang karyawan merasakan perasaan aman dan berdaya, hal tersebut dapat membantunya menampilkan suatu perilaku inovatif. Penelitian ini bertujuan untuk melihat peran keamanan psikologis dan pemberdayaan psikologis sebagai mediator simultan dari hubungan antara kepemimpinan inklusif dengan perilaku kerja inovatif. Metode penelitian menggunakan metode survei secara daring hingga menghasilkan sebanyak 117 orang responden, dengan kriteria karyawan perusahaan rintisan, memiliki masa kerja minimal 6 bulan dan berlatar pendidikan minimal SMA. Alat ukur penelitian ini adalah Skala Kepemimpinan Inklusif, Psychological Capital Scale, Skala Pemberdayaan Psikologis dan Skala Perilaku Kerja Inovatif. Pengolahan data menggunakan analisis regresi mediasi paralel berganda dengan aplikasi SPSS 25 PROCESS. Hasil analisis menunjukkan bahwa keamanan psikologis dan pemberdayaan psikologis tidak memediasi hubungan antara kepemimpinan inklusif dan perilaku kerja inovatif secara simultan, melainkan pemberdayaan psikologis yang berperan sebagai mediator hubungan tersebut dalam keadaan keamanan psikologis terkontrol.
